Influence of Emotional Labor on Job Involvement, Job Satisfaction, and Turnover Intention of Clinical Nurses

An Exploratory Study on the Mediating Effect of Clinical Competence in the Relationship Between Grit and Field Adaptation in Newly Graduated Nurses

INTRODUCTION

Even under difficult situations, individuals with psychological resources such as positive psychological capital and resilience are less likely to consider turnover. Grit is a psychological factor that predicts success at work in other industries, but little is known about its impact on newly graduated nurses.

OBJECTIVES

The study's purpose is to investigate newly graduated nurses' grit, clinical competence, and field adaptation as well as the mediating effect of clinical competence in the relationship between grit and field adaptation.

METHODS

A total of 102 nurses from university hospitals located in W city took part in this investigation. Data were collected using a self-questionnaire and were analyzed using descriptive statistics, Pearson's correlation coefficient, multiple regression, and mediation analysis with the SPSS/26.0 program.

RESULTS

Grit was remarkably related to clinical competence (r = .53, p < .001) and field adaptation (r = .30, p = .003). Clinical competence was significantly related to field adaptation (r = .24 p = .02). However, the role of clinical competence as a mediating factor in the relationship between grit and field adaptation was not found to be significant (β = .11, p = .32).

CONCLUSION

Grit boosted clinical competence and had a direct effect on field adaptation. In order for newly graduated nurses to retain a consistent level of enthusiasm in their work, it is necessary to develop a program or strategies to improve their grit.

[The Influence of Grit on Turnover Intention of University Hospital Nurses: The Mediating Effect of Job Involvement]

PURPOSE

This study aimed to confirm the mediating effect of job involvement in the relationship between grit and turnover intention among nurses working at university hospitals.

METHODS

Participants included 437 nurses from university hospitals located in C city, Gyeongnam. Data were collected from January 8 to 19, 2018, using self-report questionnaires. Data were analyzed using the t-test, analysis of variance, Scheffe's test, Pearson's correlation coefficient, and multiple regression, with the SPSS/22.0 program. A mediation analysis was performed according to the Baron and Kenny, and bootstrapping methods.

RESULTS

There were significant relationships between grit and job involvement (r=.40, p<.001), grit and turnover intention (r=-.29, p<.001), and turnover intention and job involvement (r=-.52, p<.001). Job involvement showed partial mediating effects in the relationship between grit and turnover intention.

CONCLUSION

Grit increased job involvement and lowered turnover intention. Therefore, to reduce nurses' turnover intention, it is necessary to develop a program and strategies to increase their grit.

Impact of resilience and job involvement on turnover intention of new graduate nurses using structural equation modeling

AIMS

Nurses' turnover intention is not just a result of their maladjustment to the field; it is an organizational issue. This study aimed to construct a structural model to verify the effects of new graduate nurses' work environment satisfaction, emotional labor, and burnout on their turnover intention, with consideration of resilience and job involvement, and to test the adequacy of the developed model.

METHODS

A cross-sectional study and a structural equation modelling approach were used. A nationwide survey was conducted of 371 new nurses who were working in hospitals for ≤18 months between July and October, 2014.

RESULTS

The final model accounted for 40% of the variance in turnover intention. Emotional labor and burnout had a significant positive direct effect and an indirect effect on nurses' turnover intention. Resilience had a positive direct effect on job involvement. Job involvement had a negative direct effect on turnover intention. Resilience and job involvement mediated the effect of work environment satisfaction, emotional labor, and burnout on turnover intention.

CONCLUSION

It is important to strengthen new graduate nurses' resilience in order to increase their job involvement and to reduce their turnover intention.
