How Does Abusive Supervision Affect Organisational Gossip? Understanding the Mediating Role of the Dark Triad

According to the trait activation theory (TAT), personality characteristics are dormant until contextual elements stir them into action. Personality traits are expected to be activated in the context of abusive supervision. From this perspective, our paper examines whether abusive supervision affects organisational gossiping behaviour through the dark triad. To this end, this study examines the mediating effects of the dark triad on the relationship between abusive supervision and organisational gossip based on cross-sectional data gathered from two separate samples. Using the results from structural equation modelling, it is evident that abusive supervision activates the dark triad, and its context influences organisational gossip in line with the TAT. In addition, our results show that abusive supervision positively affects gossip for information gathering and relationship building, with the dark triad proving to be completely mediating. This finding implies that abusive supervision is a contextual factor, and as such, behaviours such as consistent ill treatment and non-violent, verbal or non-verbal hostile acts will have long-term and lasting effects on organisational communication in many organisations. This study offers significant policy implications concerning behavioural issues within education-centred organisations.

Perceived organizational politics, organizational disidentification and counterproductive work behaviour: moderating role of external crisis threats to work

Purpose

The purpose of this study is to unpack the relationship between employees’ perceptions of organizational politics and their counterproductive work behaviour, by postulating a mediating role of organizational disidentification and a moderating role of perceived external crisis threats to work.

Design/methodology/approach

The empirical assessment of the hypotheses relies on survey data collected among employees who work in a large banking organization.

Findings

Perceptions that organizational decision-making is marked by self-serving behaviour increase the probability that employees seek to cause harm to their employer, because they feel embarrassed by their organizational membership. This mediating role of organizational disidentification is especially prominent when they ruminate about the negative impact of external crises on their work.

Practical implications

This study details an important danger for employees who feel upset with dysfunctional politics: They psychologically distance themselves from their employer, which then prompts them to formulate counterproductive responses that likely make it more difficult to take on the problem in a credible manner. This detrimental dynamic is particularly risky if an external crisis negatively interferes with their work functioning.

Originality/value

This study adds to prior research by detailing an unexplored but relevant mechanism (organizational disidentification) and moderator (external crisis threats) by which perceived organizational politics translates into enhanced counterproductive work behaviour.

Why Not All the Powerful Abuse? The Competitive Effects of Psychological Distance and Self-Control

Building on the social distance theory of power, this study proposed the positive and negative mechanisms of power and their impacts on abusive supervision from the competitive perspectives of psychological distance and self-control. The boundary effects of independent self-construal were also analyzed. The hypotheses of this study were tested through questionnaires and an experimental study design. The Study 1 data were collected from 422 supervisors and subordinates from five private enterprises and one state-owned enterprise in Eastern China. Study 2, on the other hand, was conducted through a scenario-based experiment in which 180 part-time master of business administration (MBA) students from a university in Eastern China participated. All data were tested using polynomial regression analysis and a bootstrapping appraisal. The results revealed that (1) the relationship between power and abusive supervision is not significant; (2) psychological distance mediates the relationship between power and abusive supervision, with high power leading to higher psychological distance, which, in turn, strengthens abusive supervision; (3) self-control mediates the relationship between power and abusive supervision, with high power leading to higher self-control, which, in turn, weakens abusive supervision; (4) the mediating effect of psychological distance is stronger, and the mediating effect of self-control is weaker when independent self-construal is high rather than low. At the end of this study, the theoretical and practical implications are discussed.
