How do shared values improve eudaimonic workplace well-being: role of perceived justice and emotional exhaustion among nurses

PURPOSE

This study aims to explore how shared values improve eudaimonic workplace well-being, the fulfillment that comes from personal development and the utilization of personal capabilities. The authors investigate the serial mediating role that perceived overall justice and emotional exhaustion play in how shared values relate to well-being.

DESIGN/METHODOLOGY/APPROACH

Using data collected from three hundred nurses in Turkish healthcare institutions during the COVID-19 pandemic (Male = 113, Female = 187). The age of participants ranged from 19 to 58 and the average age was 34. The snowball sampling method was used to form the sample and self-administered surveys that could be completed online were delivered to the sampled nurses.

FINDINGS

The authors analysis using partial least square structural equation modeling (PLS-SEM) supported the expected relationship between shared values and eudaimonic workplace well-being as well as the mediating role of perceived overall justice and emotional exhaustion. The authors also show a serial mediation where shared values are related to justice perceptions which in turn negatively relate to emotional exhaustion which subsequently relates to higher levels of eudaimonic workplace well-being.

ORIGINALITY/VALUE

The results of this study suggest that when the shared values between the healthcare institution and the employees are aligned, the eudaimonic well-being of employees is higher. The findings provide implications for the mental health of frontline employees in health organizations to have higher levels of eudaimonic well-being which is especially important in times of intense pressure such as the period during the COVID-19 pandemic.

Allied health front-line manager perceptions of factors impacting workplace morale and burnout risk

PURPOSE

This exploratory case study investigated the factors impacting employee morale and burnout risk among allied health professionals operating within a large Australian public hospital. The study aimed to understand what factors may positively influence group morale and reduce burnout risk.

DESIGN/METHODOLOGY/APPROACH

Qualitative data was collected using semi-structured interviews and focus groups with 30 Allied Health Managers. A manual thematic analysis and confirmatory content analysis (viz., Leximancer) identified several prominent themes impacting morale and potential burnout risk.

FINDINGS

Key factors impacting allied health morale and contributing to burnout risk were captured in three main themes. The first included processes and relationships between people that were contributing to the culture negatively. The second identified the general lack of management training and limited capability of supervisors and leaders in human resource skills. The third theme identified change, high workloads and ineffective systems that were not supporting managers to be effective in their roles. This was also considered to be stifling internal innovation.

RESEARCH LIMITATIONS/IMPLICATIONS

This case study took a top-down approach which may have provided a biased viewpoint from the managers perspective, rather than the perspective of all levels. The findings are within one context, hence there is a potential lack of generalisability. A final limitation is that this project collected and interpreted data through processes of social interaction and relied on the individual perception, skill and knowledge of the researchers, which may cause some uncertainty in the findings.

PRACTICAL IMPLICATIONS

These findings support prioritising the evidence-based development of leadership and management competencies that have a focus on human resource management in hospitals. The study findings support the adoption of the theoretical framework of a systems approach to leadership that encourages the concept of being a learning organisation that creates pod-synergy within teams to enhance healthy personal, organisational and clinical outcomes. Adopting an empathetic leadership style that seeks to understand and support staff could improve staff morale within public health organisations and prevent burnout risk. Training managers with the skills and abilities to support autonomy amongst employees will support employee motivation and satisfaction in the workplace.

SOCIAL IMPLICATIONS

The findings were discussed using a socio technical system thinking perspective. This involves understanding the people (both leaders and front-line workers) and the systems and how they interact to support positive workplace morale.

ORIGINALITY/VALUE

Limited research has empirically explored from a socio-technical systems perspective how the systems and structures in healthcare organisations support allied health managers and employees in their role. Furthermore, the results provide new insights that encourage a more empathetic systems approach to leadership, one that supports social relationships and encourages pod-synergy amongst employees. Together these findings delivered strategies that can buffer against low morale and burnout risk among allied health care workers. This is an area that arguably has not yet been adequately addressed in allied health.

Rewards and employee creativity among rural healthcare employees: the mediating role of organizational support for innovation and the moderating impact of supervisory support

Purpose

This paper aims to explore the mediating effect of organizational support for innovation and moderating impact of supervisory support on how rewards shape employee creativity among rural healthcare employees, a group with few resources and considerable expectations.

Design/methodology/approach

Using a regression-based moderated path analysis, the authors tested the hypotheses with healthcare employee survey data from a large Southern rural hospital in the USA.

Findings

The empirical results suggest organizational support for innovation mediates the influence of rewards on employee creativity. In addition, the indirect effect of rewards on employee creativity via organizational support for innovation is moderated by supervisory support, such that the indirect effect is more pronounced at high levels of supervisory support than at low levels of supervisory support.

Originality/value

This study contributes to the organizational support and creativity literature by exploring the indirect relations of rewards on employee creativity through organizational support for innovation, and the moderating role of supervisory support in such relations.

Engaging to innovate: an investigation into the implications of engagement at work on innovative behaviors in healthcare organizations

PURPOSE

Organizational innovation relies on the employees' active participation in improving extant processes and practices. In particular, it has been argued that employees' engagement triggers innovation-oriented behaviors at work. Nevertheless, there is a paucity of evidence of the implications of work engagement on the health professionals' innovation propensity. The article intends to push forward what we currently know about this issue, providing some food for thought to scholars and practitioners.

DESIGN/METHODOLOGY/APPROACH

A path analysis based on ordinary least square (OLS) regression and 10,000 bootstrap samples was designed to investigate the direct and indirect implications of employees' engagement on innovative behaviors at work in a large sample of health professionals operating in Europe. The quality of employee-manager relationships and the organizational climate were included as mediating variables affecting the relationship between work engagement and propensity to innovation-oriented behaviors.

FINDINGS

The research findings highlighted that being engaged at work fosters the willingness of health professionals to partake in the improvement of organizational processes and practices. The positive implications of employees' engagement on innovative behaviors at work are catalyzed by good employee-manager relationships and a positive organizational climate.

PRACTICAL IMPLICATIONS

Healthcare organizations should uphold the health professional's engagement to enhance their innovation potential. Targeted interventions are needed to merge work engagement with the enhancement of the organizational environment in which health professionals accomplish their activities. A positive organizational climate enacts an empowering work environment, which further incentivizes innovation.

ORIGINALITY/VALUE

The article adopts a micro-level perspective to investigate the triggers of innovative behaviors among healthcare professionals, providing evidence which is relevant for theory and practice.

Determinants of nurse manager job satisfaction: A systematic review

BACKGROUND

Front-line nurse managers provide direct oversight of healthcare delivery to ensure organizational expectations are implemented to achieve optimal patient and staff outcomes. Ensuring the job satisfaction of front-line nurse managers is key to retaining these individuals in their roles. Understanding factors influencing job satisfaction of nurse managers can support the development and implementation of strategies to enhance job satisfaction and sustain retention.

OBJECTIVES

We aimed to systematically review the empirical literature measuring determinants of job satisfaction among nurse managers.

DESIGN

We conducted a systematic review using 11 electronic databases.

DATA SOURCES

Electronic databases included ABI Inform, Academic Search Premier, CINAHL, EMBASE, ERIC, Health Source Nursing, Medline, ProQuest Dissertations and Theses, PsychINFO, and LILACS.

REVIEW METHODS

We included research articles that examined the determinants of job satisfaction for front-line nurse managers. Two research team members independently reviewed and determined inclusion of each study. Each study was appraised independently for quality by two team members. Data extraction was completed for included studies. Content analysis was used to categorize factors associated with job satisfaction of nurse managers.

RESULTS

A total of 5608 articles were screened for inclusion or exclusion. Thirty-eight studies were included. One hundred and one factors influencing nurse manager job satisfaction were reported in the included studies. Factors were grouped into three main categories: job characteristics, organizational characteristics, and personal characteristics. Most factors were examined in single studies or their relationship with job satisfaction was equivocal. However, across these categories, findings included significant positive relationships between autonomy, power, social support among team members and job satisfaction of front-line nurse managers. A significant negative relationship between job stress and nurse manager job satisfaction was indicated in the findings.

CONCLUSIONS

Promoting autonomy, power to make decisions for change, social support, team cohesion, and strategies to reduce job stress may improve job satisfaction of front-line nurse managers. Innovative solutions such as co-management and targeted administrative and electronic resources warrant further investigation. Promoting prosocial group behaviours, team building, coaching and the implementation of wellness programs may improve social support, team cohesion, and wellbeing. Examining factors of nurse managers job satisfaction beyond the acute care setting could provide further insights into the role that the practice environment plays in nurse manager job satisfaction.
