Competing Discourses of Scientific Identity among Postdoctoral Scholars in the Biomedical Sciences

A rapid review of challenges and opportunities related to diversity and inclusion as experienced by early and mid-career academics in the medicine, dentistry and health sciences fields

BACKGROUND

Early- and mid-career academics in medicine, dentistry and health sciences are integral to research, education and advancement of clinical professions, yet experience significant illbeing, high attrition and limited advancement opportunities.

OBJECTIVES

Identify and synthesise published research investigating challenges and opportunities related to diversity and inclusion, as experienced by early and mid-career academics employed in medicine, dentistry and health sciences disciplines.

Rapid review.

DATA SOURCES

OVID Medline, Embase, APA PsycInfo, CINAHL and Scopus.

METHODS

We systematically searched for peer reviewed published articles within the last five years, investigating challenges and opportunities related to diversity and inclusion, as experienced by early and mid-career academics employed in medicine, dentistry and health sciences. We screened and appraised articles, then extracted and synthesised data.

RESULTS

Database searches identified 1162 articles, 11 met inclusion criteria. Studies varied in quality, primarily reporting concepts encompassed by professional identity. There were limited findings relating to social identity, with sexual orientation and disability being a particularly notable absence, and few findings relating to inclusion. Job insecurity, limited opportunities for advancement or professional development, and a sense of being undervalued in the workplace were evident for these academics.

CONCLUSIONS

Our review identified overlap between academic models of wellbeing and key opportunities to foster inclusion. Challenges to professional identity such as job insecurity can contribute to development of illbeing. Future interventions to improve wellbeing in academia for early- and mid-career academics in these fields should consider addressing their social and professional identity, and foster their inclusion within the academic community.

The Mental Health Consequences of Work-Life and Life-Work Conflicts for STEM Postdoctoral Trainees

Research has shown that work-life conflicts exist among all kinds of workers, including academics, and these conflicts are a key contributor to workers’ reports of poor well-being. Very little research has been done on work-life conflict among post-baccalaureate PhD trainees (e.g., graduate students and postdoctoral trainees) who reside in an important liminal stage in the professoriate pipeline. In this study, we examine the degree to which postdocs believe they suffer from conflicts between their work responsibilities and their home responsibility and the relationship between those conflicts and postdoc’s mental health. We argue that, like other workers, postdocs suffer (in numerical terms and its relationship to health) more from the work-to-life imbalances than from life-to-work imbalances; life matters more than work, ultimately. Our results, based on a survey of 215 STEM postdoctoral trainees, reveal that a majority of postdocs say they have work-life conflicts and these work-life conflicts are associated with negative mental health outcomes. We discuss the potential impact of these findings on attempts to broaden participation in STEM careers and diversify the professoriate.

Postdocs' advice on pursuing a research career in academia: A qualitative analysis of free-text survey responses

Background

The decision of whether to pursue a tenure-track faculty position has become increasingly difficult for undergraduate, graduate, and postdoctoral trainees considering a career in research. Trainees express concerns over job availability, financial insecurity, and other perceived challenges associated with pursuing an academic position.

Methods

To help further elucidate the benefits, challenges, and strategies for pursuing an academic career, a diverse sample of postdoctoral scholars (“postdocs”) from across the United States were asked to provide advice on pursuing a research career in academia in response to an open-ended survey question. 994 responses were qualitatively analyzed using both content and thematic analyses. 177 unique codes, 20 categories, and 10 subthemes emerged from the data and were generalized into two thematic areas: Life in Academia and Strategies for Success.

Results

On life in academia, postdoc respondents overwhelmingly agree that academia is most rewarding when you are truly passionate about scientific research and discovery. ‘Passion’ emerged as the most frequently cited code, referenced 189 times. Financial insecurity, work-life balance, securing grant funding, academic politics, and a competitive job market emerged as challenges of academic research. The survey respondents note that while passion and hard work are necessary, they are not always sufficient to overcome these challenges. The postdocs encourage trainees to be realistic about career expectations and to prepare broadly for career paths that align with their interests, skills, and values. Strategies recommended for perseverance include periodic self-reflection, mental health support, and carefully selecting mentors.

Conclusions

For early-career scientists along the training continuum, this advice deserves critical reflection before committing to an academic research career. For advisors and institutions, this work provides a unique perspective from postdoctoral scholars on elements of the academic training path that can be improved to increase retention, career satisfaction, and preparation for the scientific workforce.

Volunteered or Voluntold? The Motivations and Perceived Outcomes of Graduate and Postdoctoral Mentors of Undergraduate Researchers

Graduate students and postdoctoral researchers (postgraduates) in the life sciences frequently mentor undergraduate researchers, especially at research universities. Yet there has been only modest investigation of this relationship from the postgraduate perspective. We conducted an exploratory study of the experiences of 32 postgraduate mentors from diverse institutions, life sciences disciplines, and types of research to examine their motivations for mentoring and their perceived outcomes. Although some postgraduates reported feeling pressured to mentor undergraduate researchers, all expressed personal motivations, including both agentic (self-focused) and communal (community-focused) motivations. These postgraduates reported benefits and costs of mentoring that had both vocational and psychosocial elements. Given that our results indicated that even postgraduates who engaged in mentoring at the request of their faculty advisors had their own motivations, we conducted a second phase of analysis to determine the extent to which our results aligned with different theories of motivation (self-determination theory, social cognitive career theory, expectancy-value theory, social exchange theory). We end by proposing a model of postgraduate mentoring of undergraduate researchers that integrates the theories supported by our findings.
