When work support does not work: investigating the joint moderating effect of challenge stressors and hindrance stressors on safety compliance

This study explores the within-person relationship between work support and safety compliance, as this has not been addressed by previous scholars. Drawing from the job demands-resources model, we argue for the positive impact of daily work support on daily safety compliance. We examined this hypothesis by collecting 221 daily diary data from 50 medical care personnel. The results show that the relationship between daily work support and daily safety compliance is positive and jointly moderated by challenge and hindrance stressors. Specifically, the positive relationship between daily work support and daily safety compliance is enhanced when there are high levels of challenge and hindrance stressors, and when there are high levels of challenge stressor and low levels of hindrance stressor. In addition, this positive relationship is not significant when there are low levels of challenge stressor and high levels of hindrance stressor.

Reciprocal exchange orientation to organization, challenge stressor and construal level: Three-way interaction effects on voice behavior

This study extends our understanding of voice behavior by considering a more complete set of reciprocity antecedents. We add employees-organization reciprocal exchange orientation (EO REO) into the antecedent of voice behavior and clarify the boundary condition by examining the joint moderating role of challenge stressors and construal level. The presence of challenge stressors represents a positive work environment, thus employees with a strong EO REO are likely to reciprocate with voice. However, such stressors also lead employees to focus on how to deal with the current challenges, which only aligns with employees who have a low construal level mindset and prefer to think about the details of the job at hand. Hence, we hypothesized that the positive relationship between EO REO and voice behavior in the face of challenge stressors was more likely to exist for employees whose construal level is low rather than high. We collected data from 237 employee-supervisor matched dyads in study 1 and 225 employee-supervisor matched dyads in study 2. These two studies offered support for the three-way interaction hypothesis. Our studies further voice by extending the antecedent and delineating the boundary condition of challenge stressors and construal level.

The Relationship between Challenge and Hindrance Stressors and Emotional Exhaustion: The Moderating Role of Perceived Servant Leadership

Schoolteachers worldwide are facing stressful work conditions with heavy responsibilities. Stress may contribute to psychological disorders and physical health issues. The purposes of this study were (1) to investigate whether both challenge and hindrance stressors are positively associated with emotional exhaustion among Chinese schoolteachers and (2) to examine whether perceived servant leadership moderates the effects of challenge and hindrance stressors on emotional exhaustion. This study was cross-sectional in nature. A sample of 2636 schoolteachers was elicited from schools in South China. Research data were collected in the fall semester of 2019 via WeChat^®. Descriptive statistics and inter-correlations were conducted using SPSS 21. Confirmatory factor analysis was applied to test measurement models to determine convergent and discriminant validities using Mplus 7.4. Hierarchical multiple regression was performed to test proposed hypotheses using SPSS 21. The study results demonstrated that both challenge and hindrance stressors were positively related to emotional exhaustion among schoolteachers in Chinese schools. It was also indicated that, while perceived servant leadership buffers the relationship between challenge stressor and emotional exhaustion, it enhances the relationship between hindrance stressor and emotional exhaustion. Implications and limitations are also provided.
