Workplace-Sexual-Harassment Victimization and Employee Wellbeing Among LGBTQ+ and Non-LGBTQ+ Employees

Workplace sexual harassment represents a critical risk to contemporary organizations, with evidence indicating that its prevalence is increasing. Research has consistently demonstrated that workplace-sexual-harassment victimization exerts negative impacts on employees' health and wellbeing. However, no empirical studies have examined how these impacts vary by lesbian, gay, bisexual, trans, and queer (LGBTQ+) status. In this study, we leverage a unique survey dataset (2022 Australian Workplace Equality Index Employee Survey, n = 44,943) and random-intercept, multilevel regression models to estimate the relationships between workplace-sexual-harassment victimization and employee wellbeing. Expanding on earlier studies, we consider how these relationships vary between LGBTQ+ and other employees, across domains of employee wellbeing, and with the timing of sexual harassment. Our results reveal large, negative, and statistically significant impacts of sexual harassment on employee wellbeing. The impacts are comparatively larger for LGBTQ+ employees and recent harassment experiences, and manifest across all domains of employee wellbeing. These findings underscore the urgent need for holistic programs to combat workplace sexual harassment, and the importance of connecting these programs with diversity and inclusion initiatives.

'How can you worry about employment and survival at the same time?': employment and mental health among precariously employed cisgender and transgender sexual minority adult men in Toronto, Canada

This study addresses a gap in the labour market and occupational health literatures among sexual and gender minority workers by exploring the relationship between precarious employment and mental health through a political economy framework. Narratives from 20 cisgender and transgender sexual minority men were analysed to uncover the production of employment and mental health inequities. Results are presented temporally, including employment readiness, looking for work, and on the job, illuminating the social and structural processes that underly participants' stories of precarious employment and mental health. A cyclical pattern was identified whereby participants' mental ill-health resulted in separation from the labour market and increased employment precarity that subsequently further impacted their mental health. Interventions and programmes must consider multipronged approaches that address all aspects of this syndemic, including social stigma and discrimination towards sexual and gender minority people and improved access to stable employment, mental healthcare, and adequate social welfare systems.

The Workplace Experiences of Transgender and Gender Diverse Employees: A Systematic Literature Review Using the Minority Stress Model

Transgender and gender diverse (TGD) employees encounter unique challenges in the workplace that are not shared with the rest of the working population. In this study, we conducted a systematic review of 58 empirical studies on the workplace experiences of TGD individuals published in peer-reviewed journals between 2000 and 2022. Using the Minority Stress Model as a theoretical framework, we classified the literature based on (a) the challenges that TGD employees face when navigating their gender identity at work, (b) the outcomes of minority stress processes, and (c) the mechanisms to ameliorate the impact of minority stressors. Findings suggest that TGD employees are exposed to various distal and proximal stress processes that negatively impact work outcomes and mental health, including discrimination or expectations of rejection. A key protective factor both at the organizational and interpersonal level is support, including inclusive policy development and coworker support. At the intrapersonal level, adaptive coping strategies and an integrated minority identity can countervail the impact of minority stressors. Future research should further examine intrapersonal variables while leveraging broader intersectional and international samples. Practitioners are advised to proactively and continuously review their nondiscrimination policies and practices to promote employee wellbeing and positive work outcomes.

Job-Seeking Experiences of Trans Adults in South Korea

Being trans is stigmatized and can make it difficult to fit into the job market in South Korean society. This study explored trans individuals' job-seeking experience and the impact of gender identity on their career choices and development using a qualitative approach. In-depth interviews were conducted with 20 trans adults with job-seeking experiences who were recruited through purposive and snowball sampling in South Korea. Ten subthemes were identified in three overarching themes: (a) limiting myself in job search; (b) challenges in the job application and interview process; and (c) having a desire to build a meaningful career. Participants limited their choices for employment in favor of gender-neutral jobs or trans-inclusive work environments. In the job-seeking process, they faced challenges due to society's rigid binary gender roles and the negative stereotypes about trans identities. Despite stress and identity-related conflict, participants expressed a desire to overcome challenges, build a meaningful career, and flourish at work without compromising their gender identity. This study highlights the experiences of trans individuals in their job-seeking journey. Psychosocial interventions and career support services could help trans individuals in the job-seeking process by identifying their unique challenges to employment and providing assistance to cope with stigma and oppression.

Improving the wellbeing of LGBTQ+ employees: Do workplace diversity training and ally networks make a difference?

Despite growing recognition that lesbian, gay, bisexual, trans, queer, and other minority (LGBTQ+) employees have lower levels of workplace wellbeing than cis-gender heterosexual employees, few studies have examined how different workplace interventions may mitigate these disparities. This study provides first-time evidence of associations between LGBTQ+ employee wellbeing and two types of initiatives that have received substantial public attention and employer uptake: workplace gender and sexuality diversity training and ally (or employee) networks. To accomplish this, the analyses leverage Australian data from a unique, national employer-employee survey of workplace inclusion (2020 Australian Workplace Equality Index Employee Survey; n = 31,277). These data were used to derive individual- as well as organizational-level measures of diversity training and ally behaviors, and to estimate their associations with a multidimensional index of LGBTQ+ employee wellbeing using fully adjusted random-intercept multilevel regression models. The results indicated that all individual- and organizational-level measures of workplace diversity training and ally behaviors exhibited positive, large, and statistically significant associations with the LGBTQ+ employee wellbeing index, controlling for an extensive set of confounds and organization-specific random effects. These findings have significant implications for health policy and practice. Specifically, they indicate that diversity training and ally networks may improve wellbeing amongst LGBTQ+ employees. This suggests that employer investments in diversity training and ally networks are effective interventions to enhance workplace culture, employee productivity and intergroup relations.
